摘要

数字化转型已成为企业高质量发展的重要环节。在数字化转型背景下,领导者如何推动员工与数字技术高效协作与价值共创?这不仅是员工个体层面问题,更关系数字化转型能否落地。文章基于赋能视角,构建有调节的中介模型,实证分析数字化领导力如何影响员工转型准备度,并明确其作用机制与边界条件。得出以下结论:首先,数字化领导力对员工转型准备度产生显著正向影响;其次,心理韧性在数字化领导力与员工转型准备度之间起到重要中介作用;最后,员工正念在这一作用机制中的调节效应并不显著。企业应着力塑造兼具技术洞察与人文关怀的数字化领导力,通过构建清晰的数字化愿景、提供情感支持与工具性资源,系统提升员工心理韧性,从而提升员工转型准备度,实现技术效率与人文关怀有机统一。

Abstract

Digital transformation has become an important part of high-quality development of enterprises. How can leaders facilitate efficient collaboration and value co-creation between employees and digital technologies in the context of digital transformation? This is not only a matter of individual employees, but also a issue of whether digital transformation can be implemented. Based on social exchange theory and resource conservation theory. A moderated mediation model is introduced to investigate the mechanisms and boundary conditions through which digital leadership influences employee transformation readiness. Through the empirical analysis, the results show that: digital leadership has a significant positive impact on employees' transformation readiness; psychological resilience serves as a mediating factor in the relationship between digital leadership and employees' preparedness for transformation. Employee mindfulness does not play a regulating role in this process mechanism. The research results provide a reference for a deep understanding of the impact mechanism of digital leadership on employees' transformation readiness, enrich the research on resource conservation theory and social exchange theory, and provide inspiration for accelerating enterprises' digital transformation in practice. Organizations should endeavor to develop digital leaders endowed with both technological insight and humanistic empathy. Through establishing a lucid digital vision, delivering emotional support and instrumental resources, and systematically bolstering employee psychological resilience, enterprises can foster transformation readiness among staff, ultimately realizing the organic unification of technological efficiency and humanistic consideration.
