教育强国背景下医学拔尖人才培养机制优化研究
Research on the Optimization of Top Medical Talents Training Mechanism in the Context of Constructing an Education Powerhouse
在教育强国建设脚步加快之际,对于医学拔尖创新人才而言,有更加严格的要求、更加强大的压力。然而当前医学院校采用的传统统一化、标准化的人才培养模式已经不能满足科学技术发展迅速和健康行业发展多元化的趋势。针对现阶段医学人才培养机制存在的三个主要问题:对行业和社会的需求反应滞后,主要是需求牵引、动力匹配问题;教育资源与育人目标无法精准衔接,主要包括医学教育培养目标、课程体系、实践平台、评价机制等问题;学生的个性化发展需求不被满足,主要包括制订个性化培养方案、动态课程体系、协同实践平台和多元评价体系等具体措施有待于落实。为了弥补短板不足,强化优势地位,在深入领会国家政策的精神实质的基础上,结合具体的理论,充分运用理论知识反哺实践的工作方法,运用需求分析法、动态能力理论、复杂适应系统理论,提出了基于“需求-能力-资源”动态适配模型。概括来说,整个培养过程“精准选拔-弹性培养-智能评价-持续发展”是一个闭环,形成了一个闭环系统,“精准选拔”是为了挖掘出学生的潜在能力,“弹性培养”是为学生提供适合自身发展的个性化培养计划,“智能评价”是对学生的各时期的过程性评价,“持续发展”是对未来的引导。
In the context of accelerating the construction of a leading country in education, there are stricter requirements and greater pressure on top-notch innovative medical talents. However, the traditional uniform and standardized talent cultivation model currently adopted by medical colleges can no longer meet the trends of rapid scientific and technological development and the diversification of the health industry. This paper addresses three main issues in the current medical talent cultivation mechanism: a lagging response to industry and societal demands, primarily concerning demand traction and incentive alignment; the inability to precisely align educational resources with educational objectives, including problems in medical education goals, curriculum systems, practical platforms, and evaluation mechanisms; and the failure to meet students’ personalized development needs, including the implementation of personalized training plans, dynamic curriculum systems, collaborative practical platforms, and diverse evaluation systems. To address shortcomings and reinforce strengths, based on a deep understanding of national policy and combined with relevant theories, we apply theoretical knowledge to practical methods and utilize demand analysis, dynamic capability theory, and complex adaptive systems theory to propose a dynamic adaptation model based on “demand-capability-resource”. In summary, the entire cultivation process of “precision selection, flexible cultivation, intelligent evaluation, and sustainable development” forms a closed-loop system. “Precision selection” aims to uncover students’ potential, “flexible cultivation” provides personalized training plans suited to individual development, “intelligent evaluation” offers process-based assessment at various stages, and “sustainable development” guides future growth.
